Liderar sin Dañar. Fundamentos para una Bioética del Bienestar Organizacional en la Era de la Inteligencia Artificial
Resumen
El trabajo constituye uno de los escenarios donde la vida humana se desarrolla, adquiere sentido y también puede resultar lesionada. Sin embargo, una parte importante del discurso organizacional continúa tratando el bienestar como un beneficio accesorio, una responsabilidad individual o una herramienta de productividad. Este artículo propone ampliar la deliberación bioética hacia las decisiones, culturas y tecnologías que configuran la experiencia laboral. Mediante una revisión narrativa crítica y un análisis normativo de fuentes de bioética, salud ocupacional, dignidad en el trabajo y ética de la inteligencia artificial, se formula el concepto de bioética del bienestar organizacional: un campo aplicado orientado a examinar cómo el diseño del trabajo, el liderazgo, la gestión de datos y los sistemas automatizados protegen o deterioran la salud integral, la dignidad, la autonomía, la justicia, la privacidad y la vulnerabilidad de las personas. El artículo desarrolla tres aportaciones. Primero, traduce principios bioéticos a preguntas organizacionales concretas, evitando tanto la medicalización del trabajo como la reducción de la ética al cumplimiento legal. Segundo, analiza el riesgo de que tecnologías creadas para cuidar terminen intensificando vigilancia, discriminación o control, fenómeno denominado paradoja del cuidado vigilante. Tercero, presenta el modelo BIO-ALMA, compuesto por siete dimensiones: Bienestar integral; Integridad y justicia; Organización saludable; Autonomía y participación; Liderazgo cuidador; Mediación humana y mirada compasiva; y Acción con rendición de cuentas. Se propone además el arte como dispositivo de imaginación moral y deliberación. BIO-ALMA no se ofrece como escala validada, sino como arquitectura conceptual que requiere contraste empírico en contextos culturales y sectoriales diversos
